It's only for the top performers. Not everyone is a top performer. Make something for the average level employees as well. And not everyone is doing sales. Show something for a content marketer or digital marketer or maybe someone dealing with a layoff situation. It would be quite realistic.

it seems i am new to this system but for salary increments it's the recommendation of our project managers that supercede everything not human resources. Infact HR has absolutely no role in our salary hikes. Everything is decided by project managers or team leads directly including what % hike we'll get based on our performance as they know it better than anyone else. So no role of HR here.

It's always better to switch because no recruiter would raise salary above 10 to 20 percentage until it is software or other high pay job

This is too idealistic, most of the cases this will never happen anywhere, in 2 years you will have most probably an informal relationship with the manager and can directly talk to your manager casually. If you will tell them that other recruiters are reaching out then they will try to create your backup as soon as you mention them. There is a very high chance that they may not give you a raise in the next cycle. If you are a top performer then the backup will be created more quickly. The suggestions in most of the videos are very scripted and don't work in the real world. If you are a top performer you won't have to ask for a raise in most cases and if you are not then most of the time nobody cares.

The HR doesnot decide the hikes.. there are parameters that is decided by high level executives and departments, based on billable and non billable resources..
